The World Health Organization (WHO) observes World Mental Health Day on October 10 each year. 

With this year’s theme, “Make mental health and wellbeing for all,” WHO believes that people with mental health conditions and advocates can come together to celebrate the progress made in this matter and speak  about what needs to be done “to ensure Mental Health & Well-Being becomes a Global Priority for all.”

According to WHO, the cases of people experiencing anxiety and depression increased by 25% in the first half of the COVID-19 pandemic, where the gap in treatment for mental health disorders has expanded as mental health services have been severely interrupted. Professionals or employees were one of the populations who were affected the most.

Based on report, 55% of 1,425 U.S. workers surveyed share that their mental health issues have been affecting their productivity on the job since the pandemic began. The same report shows that workers suffering from mental health issues increase to 46% (during the pandemic) from 39% (pre-pandemic), and more than 10% suffer from serious mental illness. 

How To Performance Manage Employee With Mental Health Concerns

WHO believes that strengthening awareness and response to mental conditions at work, especially for those with supervisory responsibilities like managers, is a key component of protecting and promoting wellbeing at work. They recommend mental health training for managers and employees and programs for people to learn stress management techniques and lessen mental health symptoms.

Training in mental health promotes greater awareness of how occupational pressures affect mental health and may be controlled. It also assists supervisors in recognizing and responding to supervisees who are experiencing emotional distress. Aside from mental health training, here are a few things managers can do to support employees’ mental health while managing performance:

  1. Cultivate a culture of connection by checking-in with employees, especially now that many individuals work from home, it may be more difficult to spot the warning signals of distress.
  2. Enhance managerial competency. Focusing on employees’ strengths while promoting efficiency and performance is an essential skill to develop.
  3. Build a strong system for employee management. Managers should still adhere to performance management practices when managing employees who have mental health difficulties. They must modify this procedure when mental health concerns are present to balance fairness.

Become a Citizen-Developer

Low-code development platforms have a revolutionary role, increasing the performance of software developers, accelerating application delivery, and simplifying complex tasks. At the same time, low-code and no-code tools for programming allow anyone without experience in the domain to create applications or systems, and these users are called citizen-developers. 

Low-code development platforms can automate time-consuming processes, allow employees to use visual and templated workflows, and make technology products reach the market faster. This leads to efficiency, new levels of growth, and great business value. However, those who need customized solutions may still need to use high-code platforms. While users may no longer need to learn coding, no-code platforms are expensive and may not appeal to small businesses. 

Using Drones in Performance Management

In the construction industry, drones are used to monitor employee productivity, collecting real-time data for organizations and giving them a competitive edge. The system gives them the ability to monitor people and activities and gather information fast. This information can be about whether a project is completed on time and on budget, spotting unauthorized use of or damage to the employer’s property, employee safety, human error, and labor costs. Drones can record photos and videos, and the footage can be easily shared with any device. With real-time access to the progress of a project, managers can determine potential causes of delays and the contribution of employees to the overall business strategy and project success. 

Microlearning as the Future of Workplace Learning

The global microlearning market is expected to reach $3. 8 billion by 2027, according to the report “Global Microlearning Industry” by Reportlinker.com. Microlearning refers to learning delivered in short-form, independent units and typically features personalized videos, tutorials, quizzes, or games. 

The topics of microlearning are the simplified versions of those taught in complex and widely structured learning environments. The shift to remote work and the demand for new skills accelerated the popularity of microlearning. The benefits of microlearning include accessibility, flexibility, and reduced development costs. It attracts workers, especially millennials, who prefer faster and engaging learning sessions, customized, and relaxed to avoid cognitive overload. 

Uber’s T3 B3 Process

When Uber’s employees complained that the company’s traditional performance review was subjective and dwelled too much on employees’ past behavior, the transport company devised a strategy called the T3 B3 Process. T3 B3, which means “top three bottom three,” asks employees to identify their top three qualities and bottom three areas for improvement. Their answers will generate new goals, which are entered into a system accessible to all members of the organization. 

Uber’s new review process highlights development based on job performance. The regular feedback that employees receive are categorized into positive reinforcement or constructive advice. Every week, managers monitor their feedback ratios and balance the two categories.

The Military Adopts the 360-degree Appraisal System to Get Rid of Toxic Leaders

Used by companies like Amazon, IBM, and Netflix, the 360-degree appraisal system will now be integrated into the selection board and assignments processes of the U.S. Marine Corps. It will conduct a pilot program first in 2022 and implement it fully in 2024. This means moving away from solely depending on their fitness reports, which are performance notes from two supervisors. 

The U.S. Marine Corps believes that a 360-degree performance review will help them avoid promoting senior leaders who may not be fit for the positions. By getting the feedback of Marine’s senior officials and subordinates, the organization can detect traits of toxic leadership as well as potential strengths and unidentified weaknesses. 

The 360-degree feedback offers employees regular confidential feedback from multiple viewpoints. This feedback system involves personalized questions and workflows, qualitative feedback, and agile pulse surveys. Moreover, the 360-degree review process emphasizes social reinforcement, encouraging workers to be more open to feedback and adjust their behavior. 

According to Harvard Business Review, initiatives to innovate usually fail and even successful innovators struggle to maintain their performance due to “the lack of an innovation strategy.”

Towards a Performance-oriented Culture: How To Build Healthy Work Relationships

Building healthy work relationships is essential for both the employees and their employer when they are building a performance-oriented culture.

Citing several studies on work relationships, SHRM Foundation’s Effective Practice Guidelines Series shows that high-quality human relationships can impact one’s physical and psychological health, cognitive abilities, thinking capacity, learning, resiliency, commitment, creativity, and organizational citizenship behavior. This means more efficient employee coordination with qualities that support “greater organizational effectiveness and efficiency.”

However, the work setup of most companies changed when the COVID-19 pandemic struck the world. Organizations moved their operations online, forcing employees to perform their duties and communicate virtually. 

Cultivating professional relationships is not easy in such an environment. Employees connecting virtually rather than face-to-face communication have lesser chances of building relationships, according to a study held by Xiao-Ping Chen, the Philip M. Condit Endowed Chair in Business Administration at the University of Washington Foster School of Business.

Findings showed that it is difficult to understand the nonverbal cues of remote workers, such as facial expressions, hand gestures, silence, or delayed responses. Moreover, most employees struggle with paying attention during a meeting done via video conferencing.

What Organizations Can Do

Increasing resilience in the workplace as people recover from a crisis means giving them purpose and hope, flexibility and adaptability, and connection to their colleagues. Organizations can arrange activities that can help employees stay connected even while working remotely. 

In an interview with CNBC, Jason Fried, CEO of the project management company Basecamp, recommends a daily check-in with colleagues or a time at work where they can share ideas and express support over personal matters.

Meanwhile, education company General Assembly implemented watercooler chat over coffee through video chat rooms. Meg Randall, the director of product delivery for the company’s tech team in New York City, said that those coffee breaks help her mentally start her day. “It’s a small talk that lasts for a few minutes, but it’s a nice ritual if you’re craving that human connection every day, which I have been,” said Randall. 

Trust, transparency, and open communication can also help organizations nurture healthy work relationships. One of the ways this can be tested, particularly between leaders and employees, is performance evaluation. Assessing employee performance has changed due to the pandemic. 

In the online event held by ECCP and HURIS on August 2021, Cristina Mihăiloaie, Business Unit Manager at The KPI Institute, said that the performance criteria used for employee evaluations, whether it involves key performance indicators or not, should be “flexible, easy to adapt to changes, and more focused on the extent to which the role is successfully achieved, compared to looking at operational details.”

“For example, employees who worked from home and multitasked between being a parent and a professional may have missed some meetings, or maybe they seemed more absent during work. Overall, if the output of their job is good, the operational details may be less important,” she said.

A high-performance culture is characterized by behaviors and norms that allow organizations to achieve outstanding results and superior performance. 

Citing the book “Leadership in High-Performance Organizational Cultures” by Stanley Truskie, the University of Ottawa states that organizations with a high-performance culture experience financial and non-financial success at the same time. Some examples of non-financial success are employee retention, customer satisfaction, competitiveness, and innovation. 

How can leaders build and sustain a high-performance culture? Vibhas Ratanjee, Senior Practice Expert — Organizational and Leadership Development at the analytics and advisory firm Gallup, stated that there are five cultural drivers of such culture. He emphasizes that leaders must know how to communicate clearly and consistently to help employees understand what is expected of them. In addition, identifying values and rituals guides employees in interacting within the organization and resonates with how they deal with clients. 

Ratanjee points out the need to establish and optimize work teams and structures. Work Gallup’s findings show that how employees perceive work structure has an impact on their engagement. Another driver is the development of a company’s human capital. He suggests that managers must hold coaching sessions that drive performance “based on how each person is enabled to use their own unique abilities.” 

The final cultural driver is performance management. One of Gallup’s recommendations is to invest in hiring high-performing managers. “Investment in managers is critical. They account for 70% of the variance in team engagement but an alarming 65% of managers are not engaged or are actively disengaged.”
